The Financial Literacy Gap No One Talks About at Work

The Financial Literacy Gap No One Talks About at Work

By Tinie Terblanche

You Earned It. Now What?

Most of us learn how to earn money long before we learn what to do with it. And most organisations still aren’t helping, no matter where in the world you are.

There’s a strange paradox in the modern workplace. We invest heavily in developing our people: leadership training, technical upskilling, mentorship programmes, yet we consistently overlook one of the most impactful skills a professional can have: the ability to manage, grow, and protect their own financial life.

For young professionals especially, the gap between earning a first real salary and knowing what to do with it can span years. Sometimes decades. And that gap has consequences, not just for individuals, but for the teams and organisations they work within.

Three things most professionals don’t learn until it’s expensive

1. A budget is not a restriction — it’s a plan Understanding where every dollar, pound or rand goes is the foundation of financial agency. Without visibility, there’s no control.

2. Debt compounds. So does savings. One ruins sleep; the other funds freedom. Starting early matters more than starting big. $50/month at 25 is worth far more than $100 at 35, in any currency.

3. Your employee benefits are a hidden salary — read them Pension contributions, medical cover, group life. Most professionals leave significant value on the table simply because no one walked them through the paperwork.

The workplace has a role to play here

Financial stress is one of the leading causes of reduced productivity and disengagement at work. Research consistently shows that employees dealing with financial anxiety are less focused, less creative, and more likely to leave. And yet, most organisations’ response to this is… silence.

The most progressive leaders I’ve observed treat financial wellness as part of the broader employee value proposition, not just a perk, but a genuine commitment to people’s whole lives. This looks like:

→ Bringing in financial educators for onboarding and annual refreshers , through structured online programmes like the AIPD Financial Literacy Course

→ Making benefits documentation genuinely readable, not 40 pages of legalese

→ Normalising conversations about salary, budgeting, and retirement, especially for younger staff

→ Equipping employees with practical, affordable tools, like the AIPD Financial Manager, so they can take action today, not just learn in theory

And if you’re early in your career, read this:

Do you know where your money goes every month? People all over the world reach month end asking the same question: “Where did it all go?” You’re not alone. But the answer isn’t to earn more. It’s to understand what you already have, whether that’s dollars, pounds, euros or rand.

That means getting honest about your monthly cash flow, knowing exactly what deductions leave your payslip and why, and starting a small emergency fund before anything else. Not a retirement account, not investments, just three months of expenses, saved somewhere boring and accessible.

From there, everything else becomes possible: clearing debt with intention, investing with patience, and eventually reaching the quiet confidence of someone who knows they are not one bad month away from crisis.

Financial literacy is not about being rich. It’s about being in control. And that’s a skill every professional, at every level, in every country, deserves access to.
